     本研究檢視不同於臺灣企業文化之日商在臺灣當地營上的銷售人員人口屬性與工作滿足之因果關係,在傳統上,臺灣當地之銷售人員在工作認同與價?觀方面的均有許多相異於日本企業員工之處,再加上企業之銷售管理制度與激勵方法往往會受到企業本身的祖國企業文化或外國投資當地文化之影響,因此臺灣日商銷售人員人口屬性與工作滿足因果模式之建立成為了項重要的研究,以便能提供臺灣日商之銷售管理者作為重要政策實施之參考。臺灣日商服務業銷售人?工作滿足為本研究之理論核心,以線性結構模式實證模式之因果關係,模式中的主要外生變數包括銷售人員之「社會支持」、「家庭支持」、「工作認同」、「工作技能」、「報酬價值」共五項,依變數為「工作滿足」,而「工作績效」與「薪資水準」做為中介變數。研究之進行首先針對臺灣日商服務業之銷售人員進行問卷調查後,經由資料分析結果發到社會支持、家庭支持、薪資水準、報酬價值共四項為影響工作滿足的直接因素,其中薪資水準受到工作績效的直接影響,而工作績效本身則同時受到工作認同、工作技能二個外生因素的影響。本研究建議臺灣日商服務業經理人在銷售管理方面可以考慮從影響工作滿足的七大直接及間接因素來進行調查改善,則可有效提升銷售人員之績效與工作滿足。
     This study examines the causal model of job satisfaction of salespersons at firms originating from Japan but operating in Taiwan. Job congruence and value context of Taiwanese firms are sharply different from those of Japanese firms and therefore furnish a crucial test for Japanese firms operating in Taiwan. This research focuses on job satisfaction of salespersons at Japanese service business operating in Taiwan, and the causal model is tested using SEM for data analysis. There are 5 exogenous variables including social support、family、support、job congruence、job skill and value on reward. Job satisfaction is the only dependent variable while performance and pay level are both intervening variables. The result demonstrates that job satisfaction is influenced simultaneously by social support、family support、pay level and value on reward. The construct of pay level is directly influenced by job performance, and job performance is influenced by value congruence and job skill simultaneously. The research recommends managers take these important variables into serious consideration whenever they try to improve salespersons' job performance and satisfaction.
