題名:企業策略與人資策略及其垂直適配對組織效能的影響:以構型理論探討臺灣運動用品製造商與竹科廠商

多數策略管理者多以組織的特定因素如組織結構或資源來解釋不同組織績效差異的來源,忽略了產業因素對組織效能的影響,而對企業策略與人資策略的適配與組織效能的關聯性研究,也太多針對單一或不分產業進行實證。因此本研究採用構型理論,對屬於創新性產業的竹科廠商與非創新產業的台灣的運動用品製造商為樣本,以相同理論與量表對比的探討兩產業之企業策略、人資策略與組織效能的關聯性。研究結果發現:第一,運動用品製造商採防禦者策略之組織技能較佳,竹科廠商以採行探勘者策略之組織效能較佳。其次,運動用品製造商採內部系統人資策略之組織技能較佳,而竹科廠商採市場系統人資策略之組織效能佳。第三,企業策略與人資策略適配程度高者,其組織效能較佳。
Most of the strategy managers attribute organizational effectiveness with the distinguishing characteristics of organizations; neglect the influence of industry factors of the firms. Previous studies on examining the relationship between business strategy and organizational effectiveness mostly have focused on single industry or cross industries. This study compares two samples collecting from Taiwanese firms of innovative industry from Hsinchu Science-based Industrial Park and of non-innovative sporting goods manufacturing industry and from the perspective of configuration theory. This study examines the relationships among business strategy, human resources management strategy and organizational effectiveness on two samples base on the same theory and scales. Our findings include: (1) In Sporting Goods Industry, those who implemented defender strategy had better organizational effectiveness than those who had other business strategies. On other hand ' the firms of Hsinchu Science-based Industrial Park performed the best with prospector strategy. (2) In terms of human resources management strategy, those who implemented internal system in Sporting Goods Industry had better organizational effectiveness than those who had other systems; the firms of Hsinchu Science-based Industrial Park performed the best with market-type system. (3)The more the firms perform business strategy fitting the human resources management strategy, the higher the organizational effectiveness firms achieve.
