本研究以觀光旅館組織文化、組織政治知覺與組織績效影響關係爲研究主題,針對高雄地區觀光旅館業餐飲部與客房部第一線全職員工爲主要研究對象,以問卷蒐集資料並據以作分析。研究結果顯示:1.組織文化構面中,員工對於市場導向型文化的認知高於員工導向型文化。2.組織政治知覺構面中,員工對於影響上司行爲政治知覺的認知高於影響同事與團體行爲政治知覺的認知。3.在組織績效構面中,服務品質導向高於組織承諾。4.市場導向型文化與員工導向型文化是影響服務品質導向的重要變項,其中又以市場導向型文化對服務品質導向影響最大。5.市場導向型文化與員工導向型文化是影響員工組織承諾的重要變項,其中又以員工導向型文化對員工組織承諾影響最大。6.市場導向型文化對組織政治知覺有正向影響,而以員工導向型文化對組織政治知覺有負向影響關係。7.影響上司行爲政治知覺對服務品質導向有正向顯著影響關係8.影響同事與團體行爲政治知覺對員工組織承諾有負向顯著影響關係。
This research explored the relationship among organizational culture (OC), organizational political perceptions (OPPs) and organizational performance (OP). Data were collected from the first line employees who work in Departments of Room and F & B of tourist hotels in Taiwan. Given the finding of this paper, it proved, 1. Among the construct of OC, employees' perception of market-oriented culture was higher than employee-oriented culture. 2. Among the construct of OPPs, the cognition of the executives' OPPs was higher than the employees' perception of influencing colleagues' OPPs. 3. Among the construct of organization achievement, the importance of service quality was greater than organization commitment. 4. Market-oriented culture and employee oriented culture were important variables which influenced service quality. Moreover, market-oriented culture was the most influential factor to service quality. 5. Market-oriented culture and employee-oriented culture were important influential factors to organizational commitment. And employee-oriented culture was the most influential factor to organizational commitment. 6. Market-oriented culture affected OPPs positively, and employee oriented-culture affected OPPs negatively. 7. The influence of influencing executives' OPPs. on service quality was positive significantly. 8. The influence of influencing colleagues' OPPs on organizational commitment was negative significant.
