題名:離職傾向與工作壓力、心理堅韌度、組織支持的關係

調查發現高達56%護理人員表示在過去一年內親身經歷過暴力,其中在一個月內發生的有42%,且除病患與家屬外,主管及同事也是職場暴力的來源;另外,護理人員照顧病人數過多、工作負荷過重、工作時間長、薪資過低及不被尊重的護理執業環境,同時造成護理人員執業意願低落、離職率及流動率高,故引發動機探討護理人員在工作壓力、心理堅韌度、組織支持與離職傾向之影響,進而分析其相關因素,盼能作為未來醫院之管理上之參酌。
本研究以個人背景變項、工作壓力量表、心理堅韌度量表、組織支持題項與離職傾向題項進行資料收集,以描述性統計、獨立樣本t-考驗、單因子變異數分析(one-way ANOVA)、項目分析、因素分析、信度分析、結構方程模型(SEM)驗證分析、中介效果驗證與調節效果分析來探討護理人員的工作壓力、心理堅韌度、組織支持與離職傾向間之影響。
本研究結果發現護理人員之離職傾向偏高、認為組織支持不足者較多,離職傾向會受到工作壓力、心理堅韌度、組織支持的影響,心理堅韌度與工作壓力具中介效果,而不同個人背景資料變項對護理人員之離職傾向與工作壓力、心理堅韌度及組織支持之部分因果關係具調節效果。
The survey found that 56% nursing staffs who had violent experience in the past year, 42% nursing staffs who had violent experience in the past month. Not only patients and their families but also supervisors and colleagues were sources of violence . Those reasons cause high turnover that Nursing staffs take care too many patients , heavy workload, long working hours, low wages and not respected practice environment.
A self-administered questionnaire was used to collect data. The questionnaire had been passed to the nurses who consented to fill in the questionnaire, which included the personal demographic factors, Effort -
Reward Imbalanced (ERI)Scale, Mental Toughness Scale , perceived organizational suppor status, and turnover intention status.The descriptive statistical methods, independent sample t -test, ANOVA, Item-analysis,
factor- analysis, reliability analysis, Structural Equation Model (SEM) analysis, mediation analysis , and moderation analysis were used to analyze data.
Result:1. Nursing staffs have a higher level of turnover intention. 2. Nursing staffs consider that organizational support is inadequate. 3. Work pressure, mental toughness, organizational support are significant factors in the model of turnover intention. 4.Work pressure and mental toughness are mediator variable in the model of turnover intention. 5. Personal demographic factors are moderator variable in the model of turnover intention.
