研究中將團隊多元化區分為資訊多元化、社會屬性多元化以及價值觀多元化等三個多元化構面,探討團隊多元化的不同構面對於團隊知識分享與創新績效的影響,以及社會資本(包括溝通頻率、非正式化互動、書面溝通以及信任感)所可能扮演的中介效果。經蒐集63個研發團隊資料,以層級迴歸進行分析結果,發現團隊多元化對社會資本、知識分享及創新績效確具影響,其中資訊多元化對書面溝通有正向影響;社會屬性多元化對於知識分享有負向影響;而價值觀多元化對於書面溝通、信任感、知識分享及計畫符合度均有顯著負向影響。而信任感亦在價值觀多元化與知識分享的關係中扮演部分中介的角色。
This study distinguished information, social category, and value diversity about team composition, and explore the effects of these diversity dimensions on team knowledge sharing and innovation performance. Besides, the mediating effect of social capital (including communication frequencies, informal interaction, written communication and trust) is also explored in this study. Using hierarchical regression analysis, this study analyzed data from 63 R&D teams Results show that team diversity affect social capital knowledge sharing and innovation performance. Information diversity has positive effect on written communication. Social category diversity has negative effect on knowledge sharing. Value diversity has negative effect on written communication, trust, knowledge sharing, and constraint adherence. Trust also mediating the effect value diversity on knowledge sharing.
