本研究旨在發展組織公民行為於心理安全與工作績效間之中介模式。本研究提出,心理安全不僅直接正向影響工作績效,其亦可能透過組織公民行為而間接對工作績效具正向影響。本研究樣本涵蓋510對臺灣國軍人員之主管-部屬配對組,而研究結果係支持本研究假設。希冀本文的研究成果,能有效提供未來學術研究與國軍官兵人力資源管理實務決策參考,並補足過去研究之闕如,進而對於軍事單位之人力資源管理理論與研究皆有所貢獻。
We developed a model in which organizational citizenship behavior (OCB) mediated between psychological safety and work performance. We propose that psychological safety not only has a direct positive influence on work performance, but also indirectly influences work performance through OCB. Our sample comprised 510 supervisor-subordinate dyads within R.O.C. Armed Forces personnel. The results support our hypotheses. The results of this study are expected to compensate for the deficiencies of previous studies, facilitate further studies, and provide a reference for practical decision-making regarding military personnel human resource management. Therefore, the results of this study contribute to human resource management theory and research for the military units.
