隨著社會快速的變遷導致臺灣警察的勤務繁重而增加提前退休的比例,提前退休導致警察缺額持續擴大,也造成現職警察的勤務繼續加重的惡性循環。本研究引入組織心理擁有感與心理資本的理論模型,期望能由組織心理學的角度嘗試對此問題提出建言。本研究採用543位臺北市警察的樣本測試提出的理論模型,研究發現組織心理擁有感會經由心理資本的中介效果對工作績效與組織公民行為發揮顯著的正向影響效果。本研究在學術貢獻上為發現心理資本為組織心理擁有感與工作績效變數的完全中介變數,並且開創組織心理擁有感與心理資本因果關係的里程碑,在實務貢獻上,可以提供警局管理者利用本研究的模型發展留住人才與增加績效的策略。
With the rapid changes in society, Taiwan police has heavy workload to increase the proportion of early retirement. The early retirement also led to a vicious circle of continued expansion of the police vacancies to let other police has more and more heavy workload. This study introduces a theoretical model of organizational psychological ownership, psychological capital, job performance and organizational citizenship behavior to expect that the vicious circle can be mitigated from the perspective of organizational psychology. In this study, 543 Taipei City police officers were used to test the theoretical model. The results of this study revealed that the organizational psychological ownership has a significant positive effect on job performance and organizational citizenship from the mediating effect of psychological capital. In academia, this study showed that psychological capital is a full mediator between organizational psychological ownership and performance and create a milestone in integrating research of organizational psychological ownership and psychological capital. In practice, the theoretical model can provide police managers a guide in developing strategies to retain talent and increase performance.
