題名:組織社會化與工作績效關係之研究--以百貨公司銷售服務人員為例

     本研究之目的在檢視員工之組織社會化程度與工作績效間之關係。而在工作績效構面之衡量上,以往大部分有關工作績效的研究皆偏重於探討傳統的角色內行為績效活動,本研究尚加入角色外行為(組織公民行為)來衡量工作績效,以擴充工作績效構面之完整性。本研究以臺灣七家百貨公司之銷售服務人員為研究對象,資料之蒐集係採問卷調查方式,以員工之組織社會化程度問卷及工作績效問卷為評量工具,有效回收212份銷售經理人員及銷售服務人員之配對問卷。研究結果顯示,員工之組織社會化程度與工作績效之三構面--角色內行為(r=0.319, p<0.01)、利於他人之公民行為(r=0.308, p<0.01)、利於組織之公民行為(r=0.316, p<0.01)皆呈現顯著正向相關且其間之關係具不同之組合型態。此外,於文後亦進一步提出了後續研究之方向。
