在職員工推薦僱用在現今企業的諸多招募管道當中,儼然已從 非正式的招募管道躍升為企業中人力資源部門相當倚重的招募方 法,在職員工推薦雖然在實務上頗受企業僱主好評,在學術領域也 有諸多研究證明了它的優勢,然而,也有許多研究指出,在職員工 推薦並未如想像中的如此顯著有效果,尤其是它在員工與工作環境 契合度上的表現並不如預期。
本研究指出,必須將員工與工作環境契合度的三個不同構面, 也就是 P-S fit、P-O fit 與 P-J fit 分開討論,並同時考慮透過在職員 工推薦招募時,不同的職階對契合度所造成的差異影響。本研究結 果發現,招募來源的效果並不顯著,這與過去的研究發現一致,而 員工推薦與工作職務的交互效果也不如預期,而只有管理職務對於 三個契合度有顯著的影響。
Employee referrals have been a formal approach among kinds of recruitment sources and became an important way that Human Resource Department relied on heavily. Although Employee referrals were acclaimed by many recruiters in practice and proved advantages academically. However, there were also many studies showed that employee referrals were not as much effective as imagines especially in Person-Environment fit.
This study points out that we should exam Person-Environment fit in three dimensions (including Person-Job fit, Person-Organization fit and Person-Supervisor fit). And we must consider job positions as an important factor that would have interactions with recruitment sources.
This study found that recruitment sources effects were not significant as past studies. The interactions between sources and job positions were not significant, too. The management job position would have significant effect on P-J fit, P-O fit and P-S fit.
