題名:和平文化經營理念與異文化經營管理制度對經營績效影響之研究-英、美、日MNE在台灣子公司之比較

本研究的目的是在探討和平文化經營理念與異文化經營管理制度對經營績效之影響,並比較英、美、日MNE在台灣子公司的差異。本研究以問卷調查法進行實證分析。共計發放450份問卷,回收305份,扣除無效問卷74份,有效問卷為231份,有效回收率為51.33%。本研究發現為,和平文化經營理念、異文化經營管理制度及其交互作用對於MNE之銷售成長率等財務性與顧客滿意度等非財務性之經營績效,均有正向且顯著的影響。有關英、美、日MNE在台灣子公司之差異情形為:在和平文化經營理念方面,日本MNE較高、美國MNE次之、英國MNE較低;在異文化管理方面,英國MNE採取第一文化管理為主、而美國與日本MNE則採第三文化管理為主;在員工福利與士氣及經營績效方面,亦是日本MNE較高、美國MNE次之、而英國MNE則較低。本研究結論為,和平文化經營理念越高且落實於經營管理制度,並採取第三文化管理,則可獲得較高的經營績效。因此,建議台灣當地企業與赴海外投資的企業領導者須提高和平文化經營理念,並落實於各項異文化經營管理制度,以提高經營績效。
This study empirically examines the influences for the Management Philosophy of Peace Culture and cross-culture management system to management performance. And to compare the differences of the subsidiary companies of the United Kingdom, the United States of America and Japan in Taiwan.
This study is counducted via questionnaires survey to collect the data for empiri-cal analysis. Among 450 copies of questionnaires senting, 305 filled questionnaires were returned to researcher and after omitting 74 incompletely filled questionnaires, the total valid responding quantitaty is 231 and the rate is 51.33%.
The results of empirical analysis indicate that the Management Philosophy of Peace Culture, cross-culture management system and their interaction are positive and significant to influence the management performance, including the sale growth rate, customer satisfaction, et al. As regards the differences of the subsidiary companies of the United Kingdom, the United States of America and Japan in Taiwan,s major MNE, in the Management Philosophy of Peace Culture aspect, Japan MNE is higher, the USA is next, and the UK is lower, in the cross-culture management system aspect, Japan and the USA adopt the third cross-culture management, but th UK adopts the first cross-culture management system; and in management performance and emplpyee’s welfare and mornal resulting in management system aspect, Japan is higer than others, the USA is next, and the UK is lower. In summary, the more MNE leader’s Managerial Philosophy of Peace Culture, implementing management system and adopting the third cross-cultural management, the higher management performance.
Thus, this study proposes that the local enterprises of Taiwan should advance their leader’s Managerial Philosophy of Peace Culture and make sure to combine the management system, so as to improve their management proformance.
