題名:探討知識慣性與個人創造力之研究--以工作動機與工作特性為干擾因素

隨著環境快速變遷,員工「創造力」成為企業一項重要的競爭優勢,如何增強員工的創造力則成為企業致勝的關鍵。但是在員工創新的過程中,較容易受到知識慣性的影響。因此本研究根據文獻,進行探討知識慣性、工作動機與工作特性對個人創造力之主效果,並將工作動機與工作特性視為調節作用,與其分別對知識慣性與個人創造力之間的關係作進一步的研究。 本研究採問卷調查法,以立意抽樣方式。以台灣的金融業為對象,由中央銀行網站所公佈的全國金融機構統計表為母體,抽取1000間公司作為施測對象。研究資料則以因素分析、信度分析、相關分析、迴歸分析等統計分析。 研究結果顯示,知識慣性對個人創造力有負向相關、工作動機與工作特性皆對個人創造力有正向相關;工作動機與工作特性皆對知識慣性與個人創造力之間的關係存在部份顯著調節作用效果。最後,依據問卷調查統計分析之結果,歸納出研究假設的結論,提出理論與實務之討論、建議與研究限制。
Given the rapid change in the business world today, “creativity” has become the core competence of companies. However, it is easily influenced by knowledge inertia during the process of innovation. Based on previous research, this study examined the relationship among knowledge inertia, work motivation and work characteristics on creativity, and the influence of work motivation and work characteristics as moderators. This study aims to provide an advanced research by the effects of knowledge inertia on creativity. The research adopted questionnaire investigation, and sample was collected from finance industry. The data was analyzed by reliability analysis, factor analysis, Pearson’s correlation analysis, and regression analysis. The results indicate that knowledge inertia negatively influences creativity, but work motivation and work characteristics positively influence creativity. Moreover, the findings show that work motivation and work characteristics have partial significant moderating effects on the relationship between knowledge inertia and creativity, respectively. According to the results of questionnaire survey to induce the conclusions and suggestions of the research hypothesis, the implications of the findings for practice and further research are discussed.
