題名:護理人員知覺職場靈性程度對離職意圖與退卻行為之研究--幸福感的中介效果

護理人員是臨床照護的先鋒部隊,更是維護病患生命安全最關鍵的防護線。於提供照護服務過程中,若掩飾或壓抑其真實的感受愈多,則愈容易產生離職意圖與退卻行為;再加上護理人力荒已是全球議題,為因應國內護理人員高居不下的離職率,建立適宜之溝通平台或管道,紓解護理人員種種負面情緒,實為當前護理界之重要議題。因此,本研究目的在於探討護理人員對醫療機構所營造出來的職場靈性氛圍,是否會直接或間接影響其個人之幸福感、離職意圖及退卻行為。並以問卷方式收集資料,共發出450份問卷,回收401份,扣除填答不完整與一致性填答等無效問卷83份,共得有效問卷318份,有效回收率為71%,且採以結構方程模式(SEM)進行各研究構面關係之實證。經過分析與驗證後發現:一、職場靈性會透過幸福感的完全中介而影響離職意圖;二、職場靈性會透過幸福感的完全中介而影響退卻行為。另於本文文末,亦針對管理意涵、研究限制以及未來研究參考進行討論。
Nurses are the first line of clinical care, but also safeguard the patient lives of the last defense line. Level of concealment/suppression of true feelings in the course of carrying out nursing duties relates positively to risk of turnover intention and withdrawal behavior. Therefore, nurses need channels to release and reduce emotional stressors. The purpose of this research is to evaluate the authenticity degree that a nursing staff shows to the workplace spirituality, can directly or indirectly to well-being, turnover intention and withdrawal behavior. After deleting 132 invalid questionnaires, we got 318 effective ones. We used structural equation modeling (SEM) to test our hypotheses. We have found that: 1. well-being mediated the relationship between workplace spirituality and turnover intention; 2. well-being mediated the relationship between workplace spirituality and withdrawal behavior. In the paper, we also discussed some practical implications for nurse management and provide some ideas suggestions for future researches.
