休閒已成為現代人生活的重要部分。然而由於工作時間過長所引發的工作對休閒衝突會侵蝕個人的生活品質,但其中之機制為何,過往研究卻未能做清楚的說明。本研究欲提出一理論架構以工作壓力之中介效果來解釋工作對休閒衝突與工作/休閒生活滿意度(包括工作滿意度與休閒滿意度)之間的關係。此外,本研究也欲驗證工作支持對於上述中介關係是否有顯著的調節效果。本研究回顧工作對休閒衝突、工作壓力、資源保存理論、工作支持與工作/休閒生活滿意度之相關文獻,藉以建構理論架構及研究假說。本研究以會計師事務所人員為研究對象,並收集538份有效樣本。本研究以問卷調查法進行資料收集,並利用結構方程與拔靴法間接效果檢定進行資料分析。研究發現指出工作壓力確實在工作對休閒衝突與工作/休閒生活滿意度的兩個面向間扮演中介變數之角色。而上述之中介效果會因個人知覺到的工作支持程度不同而有所變化。最後,本研究根據研究發現說明其管理意涵並對未來研究提供相關建議。
Leisure life becomes an important part of human life. However, work to leisure conflict that results from overlong working hours may undermine the quality of life. This study aims to propose a theoretical framework to explain the relationship between work to leisure conflict and satisfactions of work/leisure life domains (including job and leisure satisfaction) by introducing job stress as mediator. In addition, the moderating effect of job support on the mediating effect of job stress is also examined. The literatures about work to leisure conflict, job stress, conservation of resource theory, job support, work satisfaction and leisure satisfaction are reviewed and the hypotheses are established. The employees who work in accounting firms are set as population. 538 samples are draw. Questionnaire is used for data collection. Structural equation modeling and bootstrap technique for indirect effect test are employed for data analysis. The finding of this study points out that the relationships between work to leisure conflict and two dimensions of satisfactions of work/leisure life domains are mediated by job stress. Especially, the mediating effects of job stress are moderated by job support. The suggestions about practical implication and further researches are provided according to the finding.
