本研究旨在建構警察人員工作績效影響因素模式,並瞭解警察人員之人格特
質、組織承諾、工作壓力以及工作滿意度如何對工作績效產生影響。本研究採問
卷調查法,以台中市警察局十四個分局轄區所屬派出所(分駐所)共792 位基層
警察人員為研究對象(包含312 位預試樣本與480 位正式樣本)。研究工作包括:
警察人員人格特質量表、警察人員人格組織承諾量表、警察人員人格工作壓力量
表、警察人員人格工作滿意度量表以及警察人員人格工作績效量表。本研究採用
描述性統計分析、探索性因素分析、信度分析、驗證性因素分析、單因子多變量
變異數分析、Pearson 積差相關與結構方程模式進行資料分析。研究主要發現如
下:
一、年齡越長之警察人員,情緒穩定性越佳、對於所屬單位付出心力、相信所屬
單位的目標與價值觀且願意繼續留任的程度越高,且對整體工作滿意度以及工作
所提供的升遷、薪資與工作量之滿意程度也越高。
二、已婚的警察人員不論是在勤勉善解或情緒穩定的人格特質上,都較未婚者來
的高,而未婚的警察人員則是較已婚者有更多的負向情緒。此外,已婚的警察人
員在組織承諾、工作滿意度與工作績效,亦都較未婚者來的高。
三、高中職畢業之警察人員對於警察工作的份量、工作的忙碌程度、升遷的機會
以及整體工作的滿意程度,高於大專(含專科以上)畢業之警察人員。
四、任職警職年資超過20 年的警察人員之情緒穩定度、組織承諾、工作滿意度
與脈絡績效等面向上,都顯著高於年資10 年以下之警察人員。
五、勤勉善解、外向開放、情緒穩定以及親和助人的人格特質,皆會透過個體的
工作壓力與組織承諾,提昇警察人員的工作滿意度。而負向情緒則是會透過警察
人員的工作壓力與組織承諾,降低其工作滿意度。
六、警察人員勤勉善解、外向開放、情緒穩定與親和助人的人格特質,都會透過
個體的工作壓力、組織承諾以及工作滿意度,提昇其工作績效。而負向情緒則是
會透過警察人員的工作壓力、組織承諾以及工作滿意度,降低其工作績效。
最後,根據本研究主要發現提出若干意見,以提供相關單位與人員在警察人
員招募、教育、實務工作與學術研究之建議。
The main purposes of this study were to construct a causal model of job
performance among police officers in Taiwan and to explore the relationship between
related factors, including personality, organizational commitment, work stress, job
satisfaction, and job performance. The participants in this study were 792 police officers
including 312 pretest samples and 480 formal samples in Taichung city in Taiwan. The
employed instruments included the Police Personality Inventory, the Police
Organizational Commitment Questionnaire, the Inventory of Police Work Stress, the
Inventory of Police Job Satisfaction, and the Inventory of Police Job Performance. The
collected data were analyzed using descriptive statistics, exploratory factor analysis,
reliability analysis, confirmatory factor analysis, one-way MANOVA, Pearson correlation,
and structural equation model (SEM). The main findings of this study were the following:
1. Age differences were observed to have a positive relationship with emotional stability,
organizational commitment, and job satisfaction.
2. Married police officers reported greater emotional stability, conscientiousness and
thoughtfulness than unmarried police officers. In contrast, unmarried police officers
reported more negative emotion than married officers. Moreover, married police officers
also demonstrated better organizational commitment, job satisfaction, and job
performance than their counterparts.
3. Police officers with a high school diploma reported higher job satisfaction than
college-educated groups.
4. Police officers who were employed for 20 years reported more emotional stability and
better organizational commitment, job satisfaction, and context performance than those
with 10 years of service.
5. Work stress and organizational commitment mediated the positive relationship between
positive personality traits (conscientiousness and thoughtfulness, extraversion and
openness to experience, emotional stability, and agreeableness) and job satisfaction. In
contrast, these predictor variables mediated the negative relationship between negative
emotion and job satisfaction.
6. Work stress, organizational commitment, and job satisfaction mediated the positive
relationship between positive personality traits (conscientiousness and thoughtfulness,
extraversion and openness to experience, emotional stability, and agreeableness) and job
performance. Relatively, these predictor variables mediated the negative relationship
between negative emotion and job performance. Recommendations for education,
institutions, and future studies are discussed.
