面對競爭激烈以及經濟環境快速變遷的環境,企業為提昇競爭力,無不期望員工投入更多時間與精力在工作上,加班已成為多數企業職場文化的一部份。然而,每天時間只有24小時,員工在努力工作後需要讓生心理恢復平衡,工作績效才得以維持。因此,本研究從努力-恢復機制探討睡眠品質的前因與後果,分析工作熱情、工作狂如何透過主客睡眠品質影響工作績效。本研究以製造業全職工作者為研究對象,蒐集藍領工作者45位及白領工作者45位,共計90位。本研究在資料蒐集方式,先由受測者配載SOMNOwatch 手錶型「活動記錄器」,連續記錄5天的睡眠品質,於第6天回收活動記錄器時,請受測者填寫工作熱情量表、工作狂量表、主觀睡眠品質量表。為避免發生同源偏誤,工作績效量表則交由該部門主管填寫。本研究運用t檢定及SEM-PLS驗證本研究假設,研究結果顯示:一、主觀睡眠品質較客觀睡眠品質佳;二、工作績效會受主客觀睡眠品質的正向影響;三、和諧式工作熱情透過主客觀睡眠品質正向影響工作績效;四、工作狂會透過主觀睡眠品質正向影響任務及情境績效;五、依藍領與白領工作者型態分析,藍領工作者的內驅力會透過主觀睡眠時數的中介效果正向影響情境績效;白領工作者的和諧式工作熱情會透過主觀睡眠品質正向影響任務績效,工作樂趣會透過主觀睡眠品質正向影響任務績效。最後,本研究針對研究結果提出管理意涵與後續研究建議。
Faced with highly competition and rapidly changing economic environment, enterprises expect employees to devote more time and energy at work, overtime has become a part of most workplace culture. However, time is only 24 hours a day, employees needed to restore the balance of physiology and psychology after work to maintain job performance. Therefore, this study based on Effort-Recovery model to explore the sleep quality antecedents and consequences, attempted to explore the mediating effect of sleep quality on job passion, workaholic and job performance.
This study collected 45 blue-collar workers and 45 white-collar workers in the manufacturing industry as its subjects. Each subject wears an actigraphy to record sleep quality for five consecutive days from Monday to Friday. The device is retrieved on the 6th day and the subject is requested to fill out the subjective sleep quality scale, job passion scale and workaholic scale. On the other hand, supervisors fill in job performance scale to avoid common method variance. SEM-PLS and t test was employed to test the hypotheses. The findings of this research are as follows:
1.Subjective sleep quality is better than the objective sleep quality.
2.Job performance was affected positively by subjective and objective sleep quality.
3.Harmony passion positively affects job performance through objective and subjective sleep quality.
4.Workaholics will positively affect the task and contextual performance through subjective sleep quality.
5.According to the blue-collar and white-collar job characteristics blue-collar workers’ driven positively affects the contextual performance through the subjective sleep quality. White-collar workers’ harmony passion positively affects task performance through subjective sleep quality. And enjoyment of work affects task performance by subjective sleep quality.
Theoretical and managerial implications of this study and recommendations for future research are also discussed.
