本研究探討領導成員交換關係、工作資源、心理契約違反與離職傾向之間的關係,並分析心理契約違反的中介角色;研究對象為國軍志願役士官及士兵,發放問卷530份,有效回收問卷456份,有效回收率86%;本研究運用迴歸分析方法檢驗假設,研究發現領導成員交換關係與工作資源對於離職傾向具有負向關係,且心理契約違反會中介領導成員交換關係、工作資源與離職傾向之間的關係。根據本研究結果,提供國軍管理部門建議,最後,針對理論與實務意涵、研究限制、未來研究方向進行討論。本研究結果顯示如下:
1.領導成員交換關係對於心理契約違反有負向的影響。
2.工作資源對於心理契約違反有負向的影響。
3.領導成員交換關係對於離職傾向有負向的影響。
4.工作資源對於離職傾向有負向的影響。
5.心理契約違反對於離職傾向有正向的影響。
6.心理契約違反會中介領導成員交換關係與離職傾向之間的關係。
7.心理契約違反會中介工作資源與離職傾向之間的關係。
This study aims to examine the relationship among leader member exchange, job resources, psychological contract breach, and turnover intention and explore the mediating role of leader member exchange, job resources and turnover intention. Volunteer sergeants and Soldiers were the research object, and 530 questionnaires were delivered. Among the returned questionnaires, 456 were useful, and the useful respondent rate was 86%. We used regression analysis to test hypotheses. Results showed that leader member exchange and job resources were negatively related to turnover intention, and psychological contract breach mediated the relationship among leader member exchange, job resources and turnover intention. According to the results, this study provides some suggestions for national military management. Finally, further theoretical and practical implications, limitations and future research were discussed. The result indicated that:
1. Leader member exchange has negative effect on psychological contract breach.
2. Job resources has negative effect on psychological contract breach.
3. Leader member exchange has negative effect on turnover intention.
4. Job resources has negative effect on turnover intention.
5. Psychological contract breach has positive effect on turnover intention.
6. Psychological contract breach mediated the relationship between Leader member exchange and turnover intention.
7. Psychological contract breach mediated the relationship between Job resources and turnover intention.
