題名:和平文化經營理念與組織承諾關係並兼論異文化管理之中介效果

現今二十一世紀,學者們針對多國籍企業欲更加發展,世界區域經濟市場聯盟國的增加,以及世界大企業間積極併購之興起,但對大企業缺少企業倫理、產業道德導致破產造成世界各國經濟蕭條之大問題,研究篇數不多,尤其領導者必須持有「和平文化經營理念」之研究更少。
企業領導者之「和平文化經營理念」之重視程度會影響對異文化管理型態之選擇,而管理制度與福利制度不同會影響組織承諾之差異。本研究之目的在了解目前各國MNE對和平文化經營理念之重視程度對組織承諾之關係,並探究異文化管理之中介效果。樣本以電子零組件製造業為主體,採日本、美國、英國三國企業在台子公司作為抽樣之對象。
研究結果發現,異文化管理對和平文化經營理念與組織承諾具有中介效果。MNE對和平文化經營理念重視程度會影響異文化管理型態之選擇,而管理型態的不同,其管理制度與福利制度不同,員工士氣會改變,組織承諾亦會改變。
Modern twenty-first century, scholars want to further discuss multinational com-panies develop the positive rise of mergers and acquisitions in the regions of the world economic market, the increase of the Union State, as well as large enterprises, but the lack of business ethics of business, business moral lead to bankruptcy caused by the world of the big problems of the recession, few research papers, especially the leader must hold a managerial philosophies of a peace culture.
The degree of attention of business leaders, managerial philosophies of a peace culture will affect the choice of the type of cross-culture management, different man-agement system and the welfare system will affect the differences in organizational commitment. The purpose of this study want to understand the current emphasis of the business managerial philosophies of a peace culture, MNE organizational commitment, and explore cross-culture management mediating effect. Sample as the main electronic components manufacturing industry, mining, Japan, the United States, the United Kingdom. Three corporate subsidiaries in Taiwan as a sampling of the object.
The results found that cross-culture management managerial philosophies of a peace culture and organizational commitment has a mediating effect. MNE emphasis on the managerial philosophies of a peace culture will affect the selection of the type of cross-culture management, different type of management, management system and the welfare system, the morale of the employees will change, organizational commitment will change.
