題名:幼兒園教師情緒勞務與組織承諾關係之研究:以職場靈性、主觀幸福感為中介變項

本研究目的依序為:1.探討幼兒園教師情緒勞務、職場靈性、主觀幸福感及組織承諾的現況;2.瞭解不同個人背景變項之幼兒園教師在各變項間的差異;3.探討幼兒園教師各變項的相關情形;4.瞭解幼兒園教師情緒勞務與組織承諾間,其職場靈性及主觀幸福感的中介效果。
研究以幼兒園教師為對象進行問卷調查,採分層便利抽樣方式調查,針對全臺灣公私立各體制之幼兒園教師進行抽樣問卷調查,回收樣本1,099份,有效樣本1,073份,回收率91.58%,可用率89.41%;依序進行現況分析、差異比較分析、相關分析、預測分析及結構方程模式進行分析、比較及驗證,探討各變項間的關係及可能存在的中介效果。
研究結果發現:1.幼兒園教師的變項現況分析中,可依序看出情緒勞務、職場靈性、主觀幸福感、組織承諾等次構面之重要性;2.幼兒園教師的情緒勞務對職場靈性、職場靈性對組織承諾、情緒勞務對主觀幸福感、主觀幸福感對組織承諾具有顯著的正向影響;3.雖情緒勞務對組織承諾無直接影響,但透過中介分析可知,幼兒園教師的情緒勞務與組織承諾之間需透過職場靈性、主觀幸福感具有顯著的中介效果,可知情緒勞務對組織承諾仍有部分影響;4.幼兒園教師的不同基本背景變項在情緒勞務、職場靈性、主觀幸福感及組織承諾之間具有部分顯著差異。最後據此提出研究結論與建議,期能有助於幼教實務及研究參酌之用。
This research aims to the follow purpose: 1. to explore the current situation of preschool teachers’ emotional labor, workspace spirituality, subjective well-being and organizational commitment; 2. to understand the differences among the variables of preschool teachers with different personal background variables ; 3. to explore the preschool teachers the relevant situation of the various variables of teachers ; 4. to understand how mediating effects of preschool teachers’ emotional labor and organizational commitment, as well as their workspace spirituality and subjective well-being .
This research questionnaire survey, designed as stratified random sample survey, to preschool teachers included public and private school systems across Taiwan was conducted. There were 1,099 samples collected and 1,073 are insured samples, which is recovery rate 91.58 % with 89.41% availability rate; this study shows the relationship between various variables and possible intermediary effects included the analysis, comparison and verification of current situation analysis, difference comparison analysis, correlation analysis, predictive analysis and structural equation model.
This search result has found the following importance and effects : 1.the positive effects between preschool teacher variables on the status of the analysis, emotional labor, workspace spirituality, subjective well-being, and organizational commitments; 2. preschool teachers’ emotional labor on the workspace spirituality and workspace spirituality makes a significant positive impact on organizational commitment, as the emotional labor on subjective well-being, and subjective well-being on organizational commitment; 3. Although emotional labor can be seen as intermediary on organizational commitment, this analysis represents that preschool teachers’ emotional organization commitment and service needs via workspace spirituality, and subjective well-being will take a significant intermediary result. Thus, emotional labor of organizational commitment is still part impacted; 4. preschool teachers with different background variables have partial effects on emotional labor, workplace spirituality, subjective well-being, and organizational commitment. This study shows the significant difference in the research conclusion and recommendations in hope of providing a more useful suggestion for further childhood educational practice and research.
