題名:工具領導行為對工作績效及上司滿足感之不同效果:途徑目標論的驗證

     途徑目標論主張工具領導行為可以提高部屬的角色知覺,再提高部屬的努力,並進而提高部屬的工作績效與上司滿足感;這種現象在部屬的工作經驗少及工作結構低的狀況下尤為明顯。本研究以醫院組織274名護理人員為研究對象,發現途徑目標論只獲得了部份內支持:(1)就工具領導、工作結構、工作經驗與工作績效的關係而言,工具領導與部屬的工作績效沒有顯著的正相關;同時,部屬的工作結構、工作經驗不能干擾工具領導與工作績效間的關係,此結果完全不支持途徑目標論的主張;(2)就工具領導、工作結構、工作經驗與上司滿足感的關係而言,工具領導與部屬的上司滿足感具有顯著的正相關;而部屬的工作結構亦會干擾工具領導與部屬上司滿足感的關係,此結果支持了途徑目標論的說法。根據上述結果,我們討論了途徑目標論必須加以修正之處,以及未來的研究方向。
     The path-goal theory asserted that instrumental leader behavior has the effects on subordinate performance and supervision satisfaction bypass the effects of role clarity and effort. In situations where the tasks are unstructured or subordinates are in experienced, these effectsare more significant than that where tasks are structured or subordinates are experienced. Using a sample of nurse from a single organization, measures of instrumental leader behavior,task structure, subordinate job experience, subordinate performance, and supervision satisfaction were used to test the theory through moderated regression analysis. It was found that only the hypothesis about the moderating effect of task characteristics on the relationship between instrumental behavior and subordinate's supervision satisfaction was supported. The findings provide partial support for the theory. The conceptual modifications of theory and directions of future research were suggested.
