題名:跨功能任務團隊之結構與效能--任務特性與社會系絡之影響

相對於組織結構的研究而言,探討團隊的最適結構為何的研究還相當少見,本研究便探討跨功能任務團隊的結構設計,以及其與團隊合作績效的關係,如何受到團隊任務特性之影響。研究中以正式化、標準化、以及協調頻率三個結構構面來衡量跨功能任務團隊之結構化程度,而以團隊的任務概念化程度 (團隊型態)、任務相互依賴性、任務不確定性、以及任務困難度四個構面來衡量跨功能任務團隊的任務特性。此外,由於團隊成員的互動是內嵌於更大的組織生活之中,故在一個大型的科層式組織中,組織內各功能部門間平日的互動與關係其實營造了一個合作環境,攸關團隊運作的順利與否,甚至被來自不同功能部門的團隊成員帶入任務團隊之中,進而影響團隊成員間彼此的互動方式與效能。基於此一論點,本研究認為社會心理面因素扮演了重要的情境變項角色,可以提供我們在典型的技術系統因素之外,增進對於跨功能任務團隊之運作與效能的暸解。經由文獻探討,本研究認為有三個角度可以幫助我們暸解各功能部門間的關係,即團隊成員所知覺到各部門目標間是否存在合作性的相互依賴關係、各功能部門成員之間是否存在信任關係、以及各功能部門主管之間的關係狀況。
本研究針對國內大型的研究機構與企業組織進行實證研究,以279個有效樣本進行統計分析。實證結果顯示跨功能任務團隊的結構與其合作效能間的關係,會隨著團隊型態的不同而有顯著的差異;然而傳統上用以表徵技術特性的構面,包括任務相互依賴性等,其對於團隊結構與合作效能間的干擾效果卻不顯著。在社會系絡方面,部門間的信任、部門主管間的情感性關係、以及部門主管間的人際網絡關係,對於跨功能任務團隊的結構設計,以及其與合作效能間的關係均有顯著的影響。其中部門主管間關係對團隊結構提供「補足」效果,而部門間信任則對團隊結構提供「增強」效果。此結果說明了「關係」在華人企業中對於團隊建立與管理的重要性。根據研究發現,研究者提出研究與管理上的意涵以及後續的研究建議。
