本研究從跨層次概念討論影響團隊中個人知識流動的前置因子,同時考量個體差異與團隊情境因素的影響,在統計分析上,運用層級線性模式(HLM)進行跨層次理論架構的分析與驗證。研究結果發現,在個人層次部份,個人社交能力會與個人在團隊中的知識流動有正向關係;亦即,社交能力較佳的員工,在團隊中所展現出來的知識收集與知識貢獻行為是較為顯著。在團隊層次部份,本研究發現團隊所認知到的「知識網絡對於目標達成的重要程度」與個人知識流動有顯著正向關係。當此團隊的集體認知為「網絡關係是影響專案目標達成的重要因素」時,團隊成員的知識流動是較為順暢的。
This study investigates antecedents of individuals' knowledge network flows. We examined the influence of individual-and team-level antecedents and employed hierarchical linear modeling (HLM) to test our hypothesis. Our results showed that an individual's social ability is positively related to an individual's knowledge flows. Better social ability of an employee demonstrates more significant knowledge share behavior. Furthermore, team-context is relative to individuals' knowledge share behavior. When individuals perceive the importance of networking, their knowledge share behavior is more apparent.
