題名:師徒功能對工作倦怠的影響--組織社會化程度的中介作用

士大夫觀念造就了台灣補教業的蓬勃發展,而在競爭日益激烈的補教產業中,對於強調教學經驗與專業累積的產業特性來說,教師成爲補習班賴以生存及維持競爭優勢的關鍵因子。本文透過實務現象的觀察與訪談過程中得知,目前補習班普遍利用師徒功能制度來減緩新進教師工作倦怠的產生,爲瞭解答補習班業者對師徒功能有效性的疑惑,本文希望藉由相關理論探討提出一個解釋模型,透過實際資料的驗證,進而對實務界提供解答。本研究認爲,組織社會化的程度越高將會減緩工作倦怠感,由於師徒功能制對於教師的組織社會化將有正向的影響,因此師徒功能可以透過組織社會化來減緩工作倦怠。換句話說,本研究主要在探討師徒功能與工作倦怠的關連性,並以組織社會化程度爲中介變數,探討組織社會化程度在師徒功能與工作倦怠之間的中介效果。本研究以問卷方式蒐集資料,藉由219位補教業教師爲樣本,採用迴歸方程式進行分析。研究結果發現組織社會化程度爲師徒功能對工作倦怠的完全中介變數,亦即師徒功能並不能直接減緩工作倦怠,但卻可以透過組織社會化來減緩工作倦怠。最後,本研究依據實證結果提出實務與未來深入研究之建議。
The over-emphasis of academic achievement in education has causing the flourish development of the cram school industry in Taiwan. The quality of teachers has been recognized as one of the crucial factors to be competitive in this industry. That is to say, it is an important issue for the cram school industry to maintain a low turnover rate of their teachers. Human resources literatures have suggested that turnover is associated with burnout and mentoring system can increase one’s perception of organizational socialization, indicating mentoring can be a useful tool to retain new teachers. Hence, the main objective of this study is to investigate whether the mentoring mechanism can reduce burnout, and consequently prevent the turnover. This study investigated the mediating effect of organizational socialization on the relationship between mentoring functions and burnout. Data were obtained from 219 cram school teachers and hierarchical regression was applied to data analysis. The results showed that organizational socialization fully mediated the relationship between mentoring functions and burnout. Implications for future research and practices were discussed.
