題名:垂直人際信任對銷售人員組織公民及角色內行為的影響

在大部份的商業組織裡,銷售人員是創造營收及產生成本的主要來源,因此,如何有效激勵部屬在角色內及角色外行為上投入更多心力,進而提昇銷售人員績效及組織效能,一直是學術界及企業界關注的焦點。本研究以上司 —部屬間的垂直人際信任為焦點,探討、推論銷售人員「知覺被上司信任」與「對上司的信任」對銷售人員角色內行為(包括適應性銷售、及勤奮工作行為)及角色外行為(即組織公民行為)的直接及交互作用之影響,並以台南地區壽險業的 271位第一線業務人員為問卷調查實證對象。干擾迴歸分析結果顯示,知覺上司信任程度愈高、銷售人員「對上司的信任」對其角色內及角色外行為的正向影響愈強烈;對上司的信任程度愈高、銷售人員「知覺上司信任」對其角色內及角色外行為的正向影響愈強烈。整體而論,當知覺和上司間呈高度互信時,銷售人員在角色內及角色外行為上會投入額外心力;和上司間呈單方信任時,銷售人員投入的心力將會大打折扣;和上司間呈低度互信時,銷售人員投入的心力最低。最後,研究者依據實證結果提出建議,供企業銷售經理之參考。
