題名:探討國家公園志工訓練、地方依附感與組織承諾之關係

志工攸關著服務品質,在國家公園裡扮演日趨重要的角色,然而志工的流動率頗高。由於研究顯示教育訓練的提供除了可提升志工服務的品質外,還能改善其工作態度。因此,探討國家公園在志工的管理上是否可透過教育訓練提升志工對組織之承諾感,以及志工若深具地方依附感是否能強化教育訓練與組織承諾感之關係,為本研究之目的。本研究針對台灣各國家公園的志工,發放紙本及網路問卷,並使用信效度分析、相關分析、迴歸分析、階層迴歸分析法獲得以下發現:志工教育訓練對於組織承諾感有正向顯著的影響,地方依附感則會正向強化志工教育訓練對組織承諾感之影響。整體來說,志工教育訓練會增加志工們的組織承諾感,且具有地方依附感的志工接受教育訓練後更能強化其對組織之承諾感,降低流動率。因此,國家公園管理處可在訓練的師資安排、時間、次數、教材等這些方面做更詳細的規劃與執行。另外,可以多增加能將所學的工作態度與信心應用在服務中的訓練,以使工作應用程度提升,來增加對組織的承諾感。再者,建議未來能在招募志工上增加地方依附感項目,選擇地方依附感較高的志工,可使志工對國家公園的組織承諾感提高。
Volunteers who work in Taiwan's national parks influence service quality in those parks and thus are increasingly important. However, turnover among volunteers is extremely high. Some studies have pointed out that job training can improve both service quality and working attitude, and this study thus discusses the relationship between volunteer training and organizational commitment, and whether place attachment strengthens the relationship between job training and organizational commitment. This study distributed paper and web questionnaires to volunteers working in Taiwan's national parks. Additionally, constant analysis, validity analysis and hierarchical regression are used for data testing. The study results show: volunteer training is positively related to organizational commitment, and place attachment increases the influence of volunteer training on organizational commitment. In conclusion, volunteer training increases the organizational commitment of volunteers. Additionally, volunteers with place attachment have stronger organization commitment and lower turnover after training. National parks thus should arrange and implement good instructors, as well as training time, frequency and materials. Additionally, national parks should increase on the job training, particularly with respect to job attitude and service confidence, to improve volunteer performance and increase organizational commitment. Additionally, this study suggests that national parks can select volunteers with stronger place attachment by testing to improve organizational commitment.
