本論文是由兩篇獨立研究所建構,主要為深入探究極其複雜的轉型領導和組織公民行為之關係。研究一為探討護理主管的轉型領導對其部屬組織公民行為之影響,並了解知識分享、信任及賦權對其之間的中介效果。研究結果支持假設,轉型領導和部屬的知識分享、賦權和對主管的信任有顯著相關,且知識分享、信任和賦權與組織公民行為也有顯著相關,最重要的是知識分享、信任和賦權對於轉型領導和部屬組織公民行為有完全的中介效果,此發現對於這方面的領域有了更進一步的瞭解。研究二為探討賦權與轉型領導、工作特性和組織公民行為之相關,及其中介效果。研究結果顯示轉型領導對於工作特性和組織公民行為有顯著的正相關,工作特性和組織公民行為也有顯著的相關,故此支持研究假設,賦權對於工作特性和組織公民行為之間有部分中介效果。雖然賦權和組織公民行為有顯著的相關,但轉型領導和賦權並無顯著相關,故賦權對於轉型領導和組織公民行為之間並無中介效果,此一結果並未支持研究假設。本論文研究之發現對於學者及臨床實務管理者皆有深遠之貢獻。
This thesis consists of two independent studies that mainly are to delve into the obscure and intricate relationships between transformational leadership (TL) and organizational citizenship behavior (OCB). Study 1 is to examine a conceptual model linking concepts of TL and OCB, with knowledge sharing, trust and empowerment as important mediators in the causal relationships. As hypothesized, the results showed that TL was significantly related to knowledge sharing, trust and empowerment. Moreover, knowledge sharing, trust and empowerment were significantly related to OCB. This study also verified that knowledge sharing, trust, and empowerment fully mediated the relationship between TL and OCB. Hence, the findings from this study advance understanding of the relationship between them. Study 2 is to explore the mediating effect of empowerment on the relationship between TL, job characteristics and OCB. The results showed that TL had significant positive relationships with JC and OCB. JC also significantly related to OCB. Besides, the results supported the hypothesis that empowerment had a partial mediating effect on the relationship between JC and OCB. However, empowerment did not mediate the relationship between TL and OCB. The implications of the results contribute profoundly meaning to researchers and practicing managers.
