題名:團體社會資本對知識創造與組織績效的影響:企業學習聯盟之觀點

本研究的目的旨在探討企業學習聯盟之團體社會資本對聯盟夥伴知識創造以及組織績效之影響,以及知識創造在團體社會資本與組織績效關係之中介效果,屬跨層次之研究架構。研究採調查研究法,以行政院勞工委員會聯合型計畫之企業學習聯盟為研究對象,計有43個企業學習聯盟之聯盟夥伴進行比例抽樣,取樣500個聯盟夥伴進行問卷調查,共計回收319份有效問卷,分屬38個學習聯盟。調查工具包含團體社會資本量表、知識創造量表以及組織績效量表。除描述性統計分析,同時利用階層線性模式,以驗證研究假設。研究結果顯示,團體社會資本正向影響聯盟夥伴組織知識創造,知識創造正向影響組織績效,同時知識創造在團體社會資本與組織績效間具有完全中介效果。透過推動企業學習聯盟可以形成社會網絡關係並產生團體社會資本,有利知識創造與組織績效的提升,其次建立信賴與互惠的有效規範,是聯盟成敗的重要關鍵,而學習聯盟由多元化聯盟夥伴組成,更可使資源最大化。最後本研究針對未來研究提出相關建議。
The purpose of this cross-level study was to investigate the influence of the effect of group social capital on knowledge creation and organizational performance from firm learning alliance perspective. The survey method was conducted from the firm learning alliance plan of Labor Committee of the Executive Yuan, with 43 learning alliances by proportional sampling 500 alliance’s partners, and retrieved 319 valid questionnaires which belongs to 38 alliances. Research tool included questionnaire of group social capital, knowledge creation and organizational performance. Apart from the descriptive statistical analysis, hierarchical linear modeling methods were also used, in order to verify hypotheses. The results showed group social capital influence alliance partner’s knowledge creation positively, and knowledge creation influence organizational performance positively. Also, group social capital and organizational performance were completely mediated by knowledge creation. By promoting firm learning alliances, social network relationships and group social capital can be formed, improving knowledge creation and organizational performance. Furthermore, the establishment of trust and effective regulation is the key for the successful learning alliances. Also, the resources can be maximized while the learning alliances were composed by diverse partners. At last, future research topics were also suggested.
