     輓近師資多元化時代,高等教育機構與各級學校共同合作,以培養出適任的專業化教師已是必然之趨勢。師資培育的責任不單是高等教育機構的責任,各級學校也扮演相當的角色,尤其在實習教育(practicum)方面。這種合作既是必然趨勢,顯見各級學校的教師都可能一面擔任青少年的教學工作者,同時另一方面擔任實習教師(成人)的師傅。然而,這種同時扮演雙重角色的工作,未必是每位教師所能勝任。事實上,一位教導青少年的優秀教師,未必能成為一位優秀的師傅;反之亦然。不過,從常理或學校改革觀之,一位對青少年教學優秀的教師無法成為一位指導實習教師的師傅,或一位適任的師傅卻不是一位好的教室內教師,對教育改革的成效而言多少是一些遺憾。然而,透過適當的在職教育或訓練,則可以增強教師此方面專業成長的能力。其中之一者是以「學校本位」(school-based)的理念來設計教師專業發展或在職進修的活動,特別是以「自導性學習」(self-directed learning)的活動方式,除可增進教師在個人教學或指導實習生方面的專業能力,或許也可以解決目前教師在職進修活動之部份缺失。 師徒式專業成長(mentoring professional growth)的構念由是而生。基本上它利用「師徒式教育實習模式」的做法,以學校本位及自導性學習的方式,幫助師資生及師傅的自我成長,特別在專業發展方面,探究師傅如何經由此構念對其個人專業發展產生的影響;這種影響包括教師內在的(intrinsic)與外在的(extrinsic)成長,及表現在自己所任教的班級教學、徒弟、同儕及學校層面的共同成長。師徒式教育實習模式及策略如果能在高等教育機構及各級學校的合作關係下培育未來的師資人力,那麼,各級學校擔任師資生的師傅也可能藉此模式及策略,在專業及個人生涯方面得到不同形式與程度的成長。相較於過去一般對教師成長的想法、做法及措施,「師徒式專業成長」顯然是另一種不同的教師成長概念。 本文自文獻及實務二方面探析師徒式專業成長,內容分就五部份闡述:(1)前言;(2)師徒式專業成長的構念;(3)師徒式專業成長之內、外在優點;(4)可能潛存的問題、爭議及可解決之方式;及(5)結論與建議,以提供學校與高等教育機構在設計教師專業成長活動或策略時,可採納的另類思考途徑與建議。
     There are many effective staff development ways to promote teachers' professional growth. One of them is the Mentoring Professional Growth Program (MPGP) based upon mentorship that arranges an experienced school teacher as a mentor and a beginning teacher (or a student teacher) as a mentee to work with each other. MPGP is mainly based upon the primary conceptions of both school-based professional growth and self-directed learning. Theoretically, mentors will be stimulated and taught something by mentees from their interactions during their work together, and that can promote mentors' intrinsic and extrinsic professional growth. This paper is to describe the conception of Mentoring Professional Growth from both literature review and the author's practical experience. The contents are: (1) Introduction; (2) The MPGP's idea; (3) Merits and Functions; (4) Issues、Barriers and Problem-solving; and (5) Conclusion and Suggestion. This paper tries to give readers a stimulating idea from the conception of Mentoring Professional growth.
