題名:科技產業中領導行為與組織公民行為之關係--檢驗督導信任的情境效應

本研究根據領導行為的情境理論,應用問卷調查法,以台灣高科技產業為對象,有效樣本共332份。研究主題是以督導信任作為情境因素,檢驗上司的領導行為與員工的組織公民行為之間的關係。資料分析結果大致支持領導的情境觀點:(1)轉換型領導對組織公民行為具直接效果,特別是強調個人支持的領導行為是直接影響組織公民行為的主要因素。(2)督導信任在「建立並傳達願景與運動家精神」的關係間存在顯著的情境效應,以及(3)督導信任在「強調任務績效與利他行為」的關係上亦扮演顯著的調節角色。此一研究結果對後續情境領導理論的發展,特別是強調信任因素的情境效應,具有啟發性的作用,對台灣高科技產業基層主管的領導實務也有明顯而正面的管理意涵。
This study is based on the contingent theory of leadership. We adopt the empirical survey approach to examine the relationship between leadership behaviors and organizational citizenship behaviors (OCBs) in the high-tech context in Taiwan. The trust to supervisor is also included in the research framework. Samples of 332 are valid. The results show that (l) transactional leadership behaviors have direct effects on OCBs; especially, emphasizing individual support is the main leadership behavior affecting OCBs; (2) trust to supervisor has significant contingent effects on the relationship between articulating visions and sportsmanship, and (3) trust to supervisor has significant contingent effects on the relationship between emphasizing task performance and altruism also. Not only such results will benefit the future development concerning contingency theory of leadership, especially trust as the contingency, but also play an important and positive role on shop floor leadership practices in Taiwan high-tech industries
