題名:心理契約違犯對員工工作行為之影響之研究--以高科技產業為例

本研究探討心理契約違犯對員工的工作行為所產生的影響,心理契約違犯使員工產生情緒反應,進而對工作行為產生負面影響。心理契約可劃分為經濟以及心理兩大層面,研究結果發現員工對此兩方面的契約違犯有不同程度情緒反應,其中以經濟面較具影響力。員工知覺到心理契約違犯所引發的情會受到員工對違犯事件的繳因所影響,歸因為組織蓄意或能力不足的情況,會比歸因為自己認知有誤的情況產生較高的負面情緒。負面情緒會提高離職意圖、提高怠忽職守的程度、以及降低員工參與組織公民行為的意願。本研究以問卷收集量化資料,而以相關性、階層迴歸、ANOVA以及結構方程模式進行資料分析。最後,根據研究結果提出管理建議。
This study examined the relationship of psychological contract breach and three types of employee behaviors intention to quit, neglect of in-role job duties, and organizational citizenship behaviors. The research hypotheses were tested using a survey methodology. Variables are tested using correlation, hierarchical regression, ANOVA, and structural equation modeling. The data suggest that psychological contract violations will be positively related to employee’s intention to quit, be positively related to employees’ neglect of their in-role job duties, and negatively related to employees’ willingness to engage in OCB. The contract violation is mediated by attributions for psychological contact breach. Implications of these findings are discussed.
