目前多數醫院普遍存在護理人員離職情況嚴重的問題,而離職是一項重大的生涯決定,離職原因多與生涯因素有關聯,且個人需求又會隨著生涯階段而異,因此引發本研究探討護理人員不同生涯階段之生涯需求的動機。為了探討護理人員的生涯需求,應先確定其生涯階段。是故,本研究將採兩階段進行。首先,基於多數離職原因隨著個人基本特性分別發生在成人生涯發展歷程中,研究第一階段先藉由4家醫院護理人員的次級資料,歸納離職原因,發展離職原因調查問卷。再收集具離職經驗的護理人員290份有效樣本,經由分析其離職原因與個人基本特性之對應模式,發現以「婚姻狀態」、「護理工作年資」來區分生涯階段,將較能反應護理人員在各生涯階段的生涯需求。研究第二階段則收集476份目前於醫院在職中護理人員的有效樣本,藉由探討婚姻狀態、護理工作年資對於生涯需求、離職傾向之干擾關係,來驗證護理人員在不同生涯階段之生涯需求有顯著差異,最後並討論各項生涯需求在不同生涯階段的意義。研究結果希望能提供實務界及未來研究參考。
At present, there are serious situation about nurses’ turnover in many hospitals. Because leave job is a significant career decision, the reasons of turnover are most related to career factors, and individual need are also along with the different career stages, they initiate we explore career need of nurses on different career stages. In order to discuss nurses’ career need, we should determine career stages first. We will adopt two study stages to carry on. First, because most the reasons of turnover will separately occur along with personal basic data in the adult career development, we collected 4 hospital secondary data about nurse turnover, induce the reasons of turnover, and develop the questionnaire of turnover reason about nurses on study stage 1. In addition, we collect 290 valid nurses’ samples had leaved job the experience, and analyze correspondence pattern of the reasons of turnover and personal basic data. We discover if we differentiate the career stage by “the marital condition” and “the nursing work period of service”, we will be able to respond nurses’ career need in various career stages. Secondly, in order to confirm nurses have the remarkable career need on the different career stage, we collect 476 nurses’ valid sample on study stage 2, and explore moderating effects of “marriage condition” and “the nursing work period of service” on the relationship between career need and turnover intention. Finally, we also discuss the significance about career need on the various career stages. The findings hoped will be able to provide theoretical and practical implementations.
