中小企業是最具創業精神的組織,會追求更大的風險,並且創造戲劇性甚至毀滅 性的創新來定義新市場,並利用現有的技術來確認市場機會。最近學術界研究者開始 注意企業在創業方式上的能力。具創業導向的組織,特別在面對競爭的環境時,如果 著手在創新和冒險的行動,則與財務和市場的績效有正向的關係。但是目前為止卻少 有實證研究知識基礎的資源與創業導向之間的關係。本研究乃由資源基礎觀點來探討 中小企業的人力資本與創業導向之間的關係。探討實施人力資源管理實務的企業是否 真的能刺激員工更具有彈性的工作動力來厚植人力資本引導員工的創業精神進而提升 其企業創業績效。此外,企業的人力資本被認為是持久性競爭優勢的來源。而本研究 主張中小企業的人力資源管理實務在平衡人力資本和提昇創業績效時是一項重要的工 具。 本研究共發放900 份問卷,回收172 份有效問卷,回收率19%,並透過 Structural Equation Modelling (SEM)來驗證研究變項之影響關係。研究顯示中小企業主 或高階團隊的人力資本累積會正向提升創業導向及創業績效,同時發現人力資源管理 實務並不會直接影響組織績效,而是必須透過人力資本及創業導向的中介效果方能提 升創業績效,間接釐清了過去有關人力資源管理系統與組織績效關係方面研究之歧 見。這也顯示中小企業的人力資源管理實務系統會鼓勵、促進創業行為;並且在動態 競爭環境中,透過人力資源管理實務的施行,企業的人力資源系統將會更彈性更快速 回應環境需求,進而正向提升創業績效。
Small & Medium Enterprises (SMEs) are often the most entrepreneurial of organizations, taking on great risk, creating radical even disruptive innovations that define new markets, and identifying new market opportunities for existing technologies. In recent years, academic researchers have paid increasing attention to the ability of firm to act in an entrepreneurial way. To date, few empirical studies have examined the association between knowledge-based resources and entrepreneurial orientation. This study invokes the resourcebased view of the firm, to examine the relationship between human capital and entrepreneurial orientation in SMEs. The aim of this paper is to examine the effects of human resource practices, human capital, entrepreneurial orientation, and entrepreneurial performance by Small & Medium Firms in Taiwan. Through empirical research, 172 effective surveys were received from managers of small and medium enterprises, using a use Structural Equation Modelling (SEM) method and nested-model analysis. The results indicate that human capital, entrepreneurial orientation have significant effects on entrepreneurial performance. Additionally, another important finding of this research is that the impact of human resource practices on organizational performance is not direct but mediate effect through human capital and entrepreneurial orientation. The management implications for Taiwanese SMEs are also discussed.
