本研究以長期照顧機構人力資源管理措施角度進行探究,研究旨在探討照顧服務員對於長期照顧機構之高投入人力資源管理實務、心理擁有感、情感性承諾與組織公民行為之關係,期由長期照顧機構建立適宜的人力資源管理措施,增進照顧服務員與之緊密連結,增益長期照顧服務品質的提升。期使機構的照顧服務人力得以穩定服務、有效運用,突破長期照顧機構照顧服務人力資源與發展之困境。
本研究以獲得老人福利機構評鑑獲得優等與甲等之機構為研究範圍,本國籍照顧服務員為對象,透過實證研究法探討長期照顧機構人力資源措施對組織公民行為如何產生作用的內在機制等進行討論,研究發現長照機構對照顧服務員的賦權不足,以提升現有照顧服務人力增進對長照機構組織文化、經營理念價值的認同、增進照顧服務員參與及歸屬,進而促使優質人力資源的穩定服務,並由政府政策、長期照顧機構及照顧服務員面向提出具體建議。
This study is based on exploring human resource management practices from the perspective of long-term care facilities. The purpose of the study is to examine the mediating impact of psychological ownership and affective commitment between high involvement human resource management practices and organizational citizenship behavior. The results are expected to enable the building of appropriate human resource management practices in long-term care facilities to enhance the intensive links with nurse aides, to promote the service quality of long-term care organizations, and to steadily reserve and effectively apply nurse aides to break through the difficulties related to nurse aides’ human resources and the development of long-term care facilities.
The subjects are nurse aides who serve in senior citizens’ welfare institutions and have been awarded with best-performing and second-performing accreditations. The study is designed to examine the effect of the human resource management practices of long-term care facilities on organizational citizenship behavior to explore the role of the internal mechanism in achieving effectiveness. The results clearly reflect that there is lack of empowerment of nurse aides in long-term care facilities. Hence, the promotion of the current nurse aides’ capability can help to identify the organizational culture and operational philosophy, increase their involvement and sense of belonging, and furthermore, provide a stable service of high quality human resource management. Concrete suggestions for government policy planning, human resource management practices in long-term care facilities and the empowerment of nurse aides are provided in this study.
