     本研究之主要目的,乃在於對費德勒(F.E.Fiedler)的「權變領導理論」(Co- ntingency Leadership Theory )所包含的三個結構層面進行理論性之分析,以作為評析此 一領導理論之依據。 權變領導理論包含領導型式( leadership style )、 領導情境( leadership situation )以及領導效能( leadership effectiveness )三個層面。 領導型式以 LPC 量表( Least Preferred Co-worker Scale )將領導畫分為關係導向( relation-ship-motivated )、工作導向( task-motivated )、以及社會自主導向( Socio-independent-motivated )三種。 領導情境包含領導者與部屬關係( leader-memb er relations )、 工作結構( task structure )以及職權( position power )三種因素, 並組成情境有利度( situational favorableness )和情境控制( situational control )。 領導效能則強調 團體的生產力( productivity ),以部屬完成所賦予工作的程度為衡量依據。 由研究中發現權變領導理論具有以下特色: 1.強調領導者特質與情境因素的交互作用,統合特質論和情境論。 2. LPC 量表具有相當高的信度( reliability )。 3.突顯領導者與部屬關係。 4.強調互動團體( interacting group ),使得效能的界定非常狹隘。 5.理論不周圓,因此深具發展空間。 6.引發研究熱潮,造成不同權變理論之建立。
