本研究旨在探討高級中等學校校長轉型領導行為、教師心理資本、教師工作動機與教師工作投入之現況、分析不同屬性與不同職務別背景變項的高級中等學校校長之轉型領導行為、教師心理資本、教師工作動機以及教師工作投入程度之差異情形並且探究高級中等學校校長轉型領導對教師工作投入之影響,最後探究教師心理資本以及教師工作動機對教師工作投入之中介效果。
本研究採用問卷調查法,以台灣本島地區高級中等學校教師為母群體,採分層叢集抽樣選取20所學校,正式樣本共計發出750份,回收657份,回收率87.6%,經剔除無效樣本32份,總計有效樣本623份,有效樣本回收率83.1%。本所得之資料經描述性統計、差異分析、階層迴歸分析及線性結構模式分析等統計方式進行研究假設之考驗。本研究經資料分析後得到下列結論:
一、不同背景變項對校長轉型領導行為、教師心理資本、工作動機及工作投入之部分構面間具有顯著差異。
二、高級中等學校校長轉型領導行為、教師心理資本、工作動機及教師工作投入之間具有因果關係。
三、教師心理資本、教師工作動機在校長運用轉型領導行為影響教師工作投入上具有中介效果。
四、校長轉型領導行為對教師心理資本、教師工作動機以及教師工作投入之影響模式適配度良好。

Abstract
The present study investigated the levels of transformational leadership behavior of senior high school principals, teachers' psychological capital, work motivation, and job engagement, differences of these four Variables with teachers' background variables, impacts of principals' transformational leadership behavior on teachers' job engagement and a moderating effect of psychological capital and work motivation on job engagement for teachers.
A questionnaire survey was used in this study. The population of this study was all senior high schools' teachers in Taiwan. The sample included 623 teachers from the 20 senior high schools by using stratified and cluster sampling methods. The instruments consisted of “Leadership Behavior of Senior High School Principals”, “Psychological Capital”, “Work Motivation s”, and “Job Engagement s” for Senior High School Teachers. The data were analyzed by descriptive statistics, t-test, One-way ANOVA, and Structural Equation Modeling for hypothesis testing. Results of this study were as follows:
1. There were significant differences among groups with respect to demographic data in principals' transformational leadership behavior, teachers' psychological capital, work motivation, and job engagement.
2. The level of principals' leadership behavior, teachers' psychological capital, work motivation, and job engagement show causal effect.
3.Regarding the consequences of relationships among principals' leadership behavior, teachers' psychological capital, work motivation, and job engagement, the analyses suggested that there was a positive correlation between these variables, and all the estimates for weights and correlations were, in this case, also statistically significant.
4. Finally, there is a moderating effect of teachers' psychological capital and work motivation for them. For measures of a construct are consistent for this study, the data fit a hypothesized measurement model.
