企業文化的研究在國外正方興未艾,無論是學術界或是實務界,皆對其熱切關注;本研究之目的即試圖在國內跨出研究企業文化試探性的一小步,並將已有多年研究歷史的組織承諾與其連結,以探究它們之間的關係。 本研究首先發展企業文化以及組織承諾之問卷,然後再以國內紡織業五家公司(一大、二中、二小)的612名員工為樣本對象,以訪談法及問卷調查法收集他們認為公司應該具有的「所欲文化」、實際具有的「實際文化」、以及他們對公司、部門、工作伙伴的承諾等資料,再以多變量分析方法,研究「文化差距」(所欲文化與實際文化的差別)、「文化一致性」(公司內上下文化或全儂文化相似的程度)等與各種組織承諾、個人變項之間的關係。 研究結果發現:組織內全業文化一致性愈高,則其組織承諾愈高;企業文化差距愈大,則其組織承諾愈小;企業文化上下一致性較整體一致性更具有意義;另外在組織內員工個人情況不同時,其所知覺的企業文化不同,同時他對公司、對部門、對工作伙伴的承諾也會不同,但在這方面的關係中,各公司在組織承諾上頗為一致,而在企業文化上則頗為分歧,可見各公司皆具有不同之文化;各公司的文化可由文化一致性及文化差距而劃分為不同的類型。
