題名:外商在台子公司對海外派遣主管激勵制度與經營績效關係之研究

本研究係分析美、日、英外商在台灣子公司對於海外派遣主管之激勵制度與子公司經營績效的關係,並進一步探討子公司異文化管理差異對於海外派遣主管之激勵制度與子公司經營績效關係之干擾效果。本研究採用調查法來進行資料之收集,母體為美、日、英外商在台灣子公司,共發放250份問卷,回收177 份,去除無效問卷24份,有效問卷共153份,問卷回收率為61.2%。
研究結果顯示,海外派遣主管之激勵制度與經營績效呈現顯著正向相關;海外派遣主管之激勵制度七個變項中除升遷激勵變項外,其他皆與經營績效二個變項呈現正向相關;有關干擾變數部分,異文化管理差異對於海外派遣主管之激勵制度與經營績效之干擾關係亦獲得支持,其表示異文化管理之採行程度不同對海外派遣主管之激勵制度所產生的差異對經營績效會有不同的影響。最後,針對本研究結果進一步討論,並對管理實務及後續研究提出建議。
This study empirically examines the relationship between motivation for expatriate managers and subsidiary’s performance. In addition, different MNE managerial culture level moderates the relationship between motivation for expatriate managers and subsidiary’s performance is also explored. The data is derived from questionnaire completed by 177 Japan, England, and the American MNE’s subsidiaries in manufacturing industries in Taiwan. After eliminating 24 responses with missing data, the sample for analysis consists of 153 questionnaires, a rate of 62.1%.
The result indicates that motivation for expatriate managers is positively related to subsidiary’s performance. In addition, the other finding is that different MNE managerial culture moderates the relationship between motivation for expatriate managers and subsidiary’s performance. Finally, the contribution of this study, recommendation for the managerial practice and future research is further discussed.
