題名:一所公立國民中學的學校領導之探究:瞭解領導架構圖的應用

本研究以臺灣北部地區一所獲得校長領導卓越獎的公立國民中學為研究對象,透過訪談、文件分析等方法,運用瞭解領導的架構圖,以探究該校學校領導者的特質、領導行為和型態、內外部環境、學校成員的特性及領導的效能。本研究發現,該校學校領導面臨許多內外部環境影響因素,包含教育法令政策及上級機關行政指導、權責不相稱、額滿學校及校長遴選等;成員的特性包括投入的行政團隊、持續進步的教學團隊、少數特殊成員和支持合作的教師會與家長會等;領導者具備正向人格的魅力、細膩親和與關懷、持續學習與創意思考等特質;領導者運用多樣的領導型態與作為,逐步樹立學校領導之典範;學校領導的效能展現在成員滿意度、學校聲譽、學生成就的表現等方面。基於研究發現,針對學校領導研究及領導實踐提出四項建議。
The subject of the research was a public junior high school in northern Taiwan which was awarded the Prize of Excellent School Leadership. By using interview and documentary analysis, the research exerted the framework for understanding leadership to explore leader traits, leader behavior and style, internal and external environment, group members’ characteristics, and leadership effects. The findings of the research were mentioned as the following: 1) The school had faced a lot of influence factors from internal and external environment, inclusive of educational regulation, policies, administrative guidance, unbalanced power and responsibilities, "population explosion" school, and principal selection. 2) Group members’ characteristics meant hard-working administrators, progressive teaching teams, some particular members, and supportive and cooperative teacher union and parents association. 3) The leader had positive personality, charisma, friendliness, care, creative thinking, and constantly learning. 4) The leader utilized diverse leadership styles and behaviors, and sets an example for school leadership. 5) The effects of school leadership were proven from the aspects of staff satisfaction, school reputation, and student achievements. Based on the findings mentioned above, the research offered many implied applications in terms of school leadership research and practice.
