題名:領導者轉化學習歷程初探--非營利組織個案研究

過去關於領導與組織變革之研究,絕大多數較關注在管理功能與策略上,領導者甚至組織成員是如何產生「心靈的轉變」及自我修練,卻因缺乏探究而得不到真正的圖像與理解。因此本研究選定非營利組織「慈濟基金會」為個案研究對象,以質性深度訪談及藉由質性研究軟體Nvivo7 進行概念登錄和編碼,並以「類屬分析」與「情境分析」歸納影響轉化學習之因素,探究領導人參與組織的轉化學習歷程、內涵與影響因素。分別獲致下列結論:一、組織趨向於圓形的、平等的運作,形成了促使領導人從權力領導轉換到提升個人內在修為的德行領導之組織脈絡。二、轉化學習歷程對組織領導者發展具有意義,即領導者對組織的信念與認同、進而承諾使命之承擔,呈現階段性的發展。「信念」的成長與堅定成為轉化學習之重要起點,而「承諾」可能成為轉化歷程中的關鍵階段。三、領導者轉化學習現象在內涵上包括個人的生命意義、處世態度及工作價值觀的轉變,組織文化能呈現支持轉化學習之氛圍是其要件。四、自我覺察能力、批判反省能力、和自我調適是領導者轉化學習的必要形式及影響因素之一。五、關於「組織的信念」、「組織認同」、「組織承諾」、「使命」之連續斷面,領導者在組織中的轉化過程可能呈現遞迴(recursive)、漸進的歷程,需要後續研究之驗證。
The past researches toward leadership and organizational changes tend to focus on the management functions and strategies. Therefore, we still cannot realize how leaders learn and get self-disciplined in their organizations. The purpose of this study is to realize the journey of leaders’ transformative learning in the context of the non-profit organization, Tzu Chi Foundation. Quantitative observations, in-depth interviews were adopted to collect data, which was analyzed by qualitative research software NVivo 7. The researcher found that how transformative learning happened for NPO leaders within the context of the circular and concentric operations organization, and the transformation processes from leaders’ belief, identification, commitment, and commission toward organization reflect the phenomenon of recursive steps.
