題名:心理契約、組織承諾與工作滿意度之關連性研究--以某私立科技大學為例

為因應環境變遷,人力資源之質與量的配置與提升,是為組織追求永續生存必須採取的經營策略之一,教育組織亦然;面對迅速多變的現實環境,如何運用有效的管理制度以提升員工工作績效,一直是經營者關心的焦點。近年來,有關心理契約的研究,已在組織行為與人力資源管理的範疇內廣泛的被應用與討論。本研究以某私立技專校院的教、職人員為研究樣本,探究在少子化壓力下,學校組織人員之心理契約、組織承諾與工作滿意度之關聯性,亦即員工在組織中,其本身對經濟或時間構面穩定性之滿意程度,以及其對人力資源管理,甚或是全面性管理效果及工作績效所產生的影響。本研究整理相關文獻,彙整出研究架構與研究變數,並透過問卷調查的方式進行資料分析,進而提出結論與建議,以提供管理階層擬定策略與對應方針參考。研究結果發現:學校組織中的成員對關係型心理契約與持續型組織承諾的關係最為顯著,其中又以經濟面較具影響力;而情感型的承諾,對於年輕的組織成員有顯著的影響。心理契約實現與組織承諾兩變數,其對工作滿意度的各分層和整體層面,都有很好的預測力;其中又以「持續承諾」、「交易型心理契約」最具預測力,整體研究數據結果顯示,在少子化的環境衝擊中,組織成員對工作穩定的期待。
The biggest challenge for a modern organization is how to maintain good relationship with employees. The psychological contract is one of the most important factors in the industrial relationship. To increase employees' satisfaction to the psychological contract may enhance their trust to the organizations. Thus, employees will like to develop the career along with the organization, increasing working performance, and in turns, the organization's competitiveness in the industry will be elevated. Government and enterprise will gain advantages to compete in the market when employees' satisfactions to the psychological contracts are increased. The main purpose of this research was to understand the employees' awareness of psychological contract, organizational commitment and job satisfaction in a certain University of Technology. Relationships among these three factors would be analyzed. The practical and theoretical implications of the results which could be used as a reference for supervisors, directors, administrators, and researchers in operations and further research.
