本研究提出一個研發人員生涯需求與生涯發展方案的配適方格。本研究依據研發人員在探索、建立、成熟、撤離的不同生涯階段,分別就其生涯需求(下分生涯目標、生涯任務、生涯挑戰)與相對應的生涯發展方案,進行具體而微的探討。本文提出生涯發展需求差距的概念,並與工作滿意、離職意願聯結,試圖在生涯管理領域之學理上做出貢獻。研究結果顯示不同生涯階段的研發人員具不同的生涯需求。此外,生涯發展需求差距對工作滿意度的影響,會因研發人員生涯階段而有所不同。最後,本研究亦發現隨著生涯發展需求差距的增加,研發人員的工作滿意顯著降低,更進一步影響研發人員的離職意願。因此有效提出能夠滿足研發人員生涯需求並增進其工作滿意的生涯發展方案,遂更有其實務上的意義。
This study presents the square of correspondence between the career needs of R&D personnel (in terms of goals, tasks and challenges), and career development programs. The square of this correspondence is illustrated for the four respective career stages of researchers, comprising of the exploration stage, the establishment stage, the maintenance stage and the disengagement stage.
The study as a whole, proposes the concept of the gap between career development programs and career needs, and the causal link with job satisfaction levels, in an effort to contribute to the field of career management, through the effective integration of career needs and career development programs.
The study reveals that R&D personnel have diverse career needs at various stages of their career, and that job satisfaction levels amongst this group are particularly affected by the gap between career needs and career development programs depending upon which stage of their career they have reached.
We also find that the larger the gap, the lower the job satisfaction; and the larger the gap, the higher the levels of turnover intentions. Thus, from a pragmatic perspective, it is of particular importance to propose effective career development programs aimed at satisfying the career needs of R&D personnel in order to improve the level of job satisfaction amongst this group.
