題名:跨部門團隊之團隊衝突的前因及影響--以校務資訊系統開發團隊為例

本研究以跨部門資訊系統開發團隊為研究系絡,探討團隊成員的團隊偏見以及對於團隊目標的承諾,分別如何影響團隊的任務衝突與關係衝突,同時分析團隊成員的人格特質以及華人傳統性,對於團隊偏見、目標承諾與團隊衝突的關聯性之干擾作用,並探討團隊衝突、高階主管支持對於團隊績效、滿意度的影響。本研究以大台北地區的校務資訊系統開發團隊為調查對象,總計訪問128個由資訊部門與使用部門共同組成的資訊系統開發團隊,計388位團隊成員,資料分析結果獲得以下發現。首先,團隊成員的偏見愈強則團隊內的任務衝突與關係衝突均愈高,同時,團隊成員的目標承諾愈高則團隊內的任務衝突與關係衝突均愈低;其次,團隊成員的華人傳統性會使得具有偏見的團隊產生更高的團隊衝突;第三,團隊的任務衝突、關係衝突愈高,將對團隊績效與團隊滿意度造成愈為負面的影響;第四,高階主管的支持可以有效的提昇團隊績效以及成員的滿意度。本研究並討論上述研究發現在理論發展以及實務應用上的意涵。
On the basis of the context of cross-function information system development teams (ISDT), this study aimed to explore how and what extent team prejudice and goal commitment impact intrateam task conflict and relationship conflict. This study also examined whether members’ personality composition and Chinese traditionality moderate the relationship between team prejudice and intrateam conflict as well as goal commitment and intrateam conflict. The sample contained 388 members from 128 ISDTs, who came from the universities of the northern Taiwan. Four findings were shown in the study. Firstly, the higher team prejudice, the higher intrateam task conflict and relationship conflict, whereas the higher goal commitment, the lower intrateam task conflict and relationship conflict. Secondly, the Chinese traditionality had a moderating effect on the the relationship between team prejudice and task conflict, and team prejudice and relationship conflict. Thirdly, while the task conflict and relationship conflict become higher, it would bring more negative influence on the team performance and members’ satisfaction. Fourthly, the top management support could promote the team performance and members'' satisfaction. This study discussed research findingds both in terms of theoretical development and of practical management implications.
