     依據學者研究指出,員工的工作疏離感往往是工作態度與工作行為之間的重要中介因素,本研究主要的目的乃是在驗證以上的看法。透過文獻探討,本研究假設工作滿足與組織承諾會降低工作疏離感,而工作疏離感則對抑止員工的組織公民行為。經由路徑分析的驗證,實證結果大致上與假設相符,證明工作滿足與組織承諾越高時,工作疏離感則越低;而工作疏離感越高,則員工的組織公民行為越低。細部而言,我們可以看出工作疏離感不但會使得員工不盡心於其所負責的工作,也會對同事之間的互助合作行為有負面的影響,甚至會棄公司整體的利益於不顧。因此,我們應正視有關員工在工作場所的疏離感現象,以防止不良的結果產生。針對上述結果,本研究分別針對學術界與實務界提出建議。
      In the organizational setting, the cognition of job alienation will negatively influence the behaviors of employees. The main purpose of present study is placed on the relationships among organizational commitment, job satisfaction, job alienation, and organizational citizenship behaviors. We hypothesize low organizational commitment and low job satisfaction will cause job alienation, and job alienation will negatively influence employees' organizational citizenship behaviors that include in-role behaviors, helping and cooperative behaviors, and organization-contribution behaviors. Empirical results support the above hypotheses. Based on the importance of job alienation and organizational citizenship behaviors to an organization, some suggestions to academic fields and managers will be offered.
