題名:組織臨床諮詢途徑之再探--顧問實務與理論的整合取向

本研究目的在於釐清管理顧問的角色與專業輔導技能,依循歷程諮詢與組織臨床諮詢模式,探討顧問的思考與行動邏輯在本土組織臨床諮詢研究的差異,並提供組織臨床諮詢顧問的養成建議,本研究以一個組織臨床諮詢傳統管理顧問模式與歷程諮詢模式進行比對,針對組織介入經驗、程序進行反思與討論,進行組織臨床諮詢模式的探究。本研究的方法論依循Schein(1988)的歷程諮詢模式與王思峰(2007)組織臨床研究為前提,研究設計建立在探究領域知識與場域知識的差異變化與理論浮現的認識歷程為議題,文體的撰寫以敘事研究以及Schön(1996)的反映回觀,夾敘夾論的方式紀錄個案參與經驗,將傳統管理顧問的輔導經驗與組織臨床諮詢研究進行比對,提出管理顧問的理論與實務的整合性觀點。
本研究在研究結果的創新觀點有
一、 定義組織臨床諮詢研究者的角色,具備「雙元共構」的意涵。
二、 提出整合顧問理論與實務的組織臨床諮詢途徑。
三、 提出組織臨床諮詢介入的諮詢歷程當中顧問進入組織以及資料蒐集的接觸方法。
四、 提出組織臨床諮詢軟輔導與硬輔導的介入技術、介入效能以及接續接案能力、接案力量來源的理論性觀點。
五、 提出領導者授權因部屬屬性而有授權差別的創新觀點。
並在文末提出理論、實務意涵與後續研究建議。

The purposes of this research are to clarify the roles and competencies of business consultants and to explore the differences of thinking patterns and logic of actions between consulting research and practice by adopting one of the organizational clinical consultation models, namely the process consultation model. In addition, this work also provides suggestions of how to cultivate clinical consultants based on the study results. The research methodology was built upon the process consultation model by Schein (1988) and the organizational clinical research by Wang (2007) to explore issues including the difference between domain knowledge and field knowledge and the epistemology of consulting theories. This research recorded agents’ intervening experiences of the case organizations based on the narrative research method and the reflective approach introduced by Schön (1996). By comparing our findings using the organizational clinical approach with those of traditional consulting approaches, this research provides an integrated view of management consulting theories and practices.
In terms of research results, this research distinguished itself by:
defining that organizational clinical consultation researchers play “amdixterous”
1. proposing an organizational clinical consultation approach that integrates consulting practices and theories;
2. proposing the contact theory about agent’s intervention and data collection in the organizational clinical consultation and intervention process;
3. providing theoretical views about intervention techniques using soft/hard guidance, intervention effectiveness, ability to handle cases continuously, and the sources of power for taking on new cases; and
4. proposing a contingent perspective of leaders’ delegation, that is, delegation varies depending on subordinates’ characteristics.
Finally, this research concluded with theoretical and practical implications as well as suggestions for future researchers.
