我國縣市文化中心肩負推動地方文化事業重任,然在組織編制受限,業務不斷成長的情況下,其工作任務的達成與其成員能否展現組織公民行為有很大關係。本文以臺灣地區二十二個縣市文化中心員工為研究對象,採用線性結構關係模式分析方法,來驗證文化中心員工之組織公民行為影響因素理論模型的合理性。分析結果顯示,個人與組織的配適、領導者的支持及組織公正三個前因變項可透過工作滿足、組織承諾的中介作用,對組織公民行為產生影響。
Cultural centers in Taiwan are responsible for promoting cultural activities and carrying out cultural construction. However, due to the limited number of employees and fast growing demand in business, the goal is hard to achieve if their employees don't act with the right organization citizenship behavior. This essay proposes a theoretical model of the organization citizenship behavior for members of the cultural centers by using person-organization fit, with leadership support, and organization justice as antecedents, job satisfaction and organization commitment as mediators, and organization citizenship behavior as the consequence. This study also uses questionnaires collected from the members of twenty-two culture centers in Taiwan to test the model. The result supports the assumption that the three antecedents affect organization citizenship behavior through the mediating of job satisfaction and organization commitment.
