題名:大學圖書館員工作滿意與工作績效之關係:兼論工作自主性之調節效果

近年,大學圖書館面臨資訊環境變遷迅速、服務項目增加、業務量持續激增的發展趨勢,人力資源的需求大幅提高,但供給並未相對增加,近八成之大學圖書館管理者直指「人力數量不足」為經營上最感困難的問題,人力素質亦有待提昇。圖書館管理者在面臨上述管理窘境時,特別需要激勵館員持續提升工作績效,與負擔額外工作的意願,以因應環境變化,進而提升圖書館組織績效。本研究蒐集590位國內大學圖書館員之問卷資料,運用結構方程模式分析方法(Structural Equation Modeling, SEM),建構並驗證大學圖書館員工作滿意與工作績效構面層次之關係模式,並以工作自主性作為一調節變數。依據本研究實證結果發現,大學圖書館員之工作滿意、工作績效及工作自主性,三者間有一關係之連結,當大學圖書館員工作滿意程度愈高時,則其工作績效程度愈高,且「內在滿意」對「脈絡績效」及「任務績效」之影響力,明顯高於「外在滿意」。工作自主性能夠強化此一正向關係,對「內在滿意與脈絡績效」、「內在滿意與任務績效」、「外在滿意與脈絡績效」與「外在滿意與任務績效」之關係,均具有顯著之正向調節效果。最後,本研究亦提出相關之管理建議。
Recently, turbulent changes of the environment (e.g., rapid technological advances, great emphasis on service) have provided huge challenges for advancement of university libraries and their librarians. Therefore, approximately 80% of university library administrators in Taiwan have pointed out that “manpower shortages” is the biggest management dilemma, and discrepancy of manpower quality is another pressing dilemma. University libraries require librarians to continuously increase their performance capabilities to keep up with rapidly changing environments and meet changing customers’ need. Based on a structural equation modeling of data from 590 university librarians, this study examines the effect of job autonomy on the relationship between job satisfaction and job performance at facet level for the university librarians in Taiwan. Results indicated the importance of considering different facets of job satisfaction - job performance relationship. When the facets of job satisfaction were considered, there was a stronger relationship between intrinsic satisfaction and job performance (task vs. contextual performance) compared to extrinsic satisfaction and job performance. Findings indicate that this relationship is stronger when job autonomy is high. These findings can be particularly useful for providing a comprehensive understanding of the relationship between job satisfaction and job performance in the university library context. And finally, the study provides some managerial implications for the librarianship profession.
