題名:教師工作壓力對組織承諾影響之研究-以家庭親善政策知覺為調節變項

教改舞台的要角是教師,因而扮演執行者角色的教師們,其對於組織的承諾,實為12年國教成敗的關鍵。本研究包括全國性問卷調查及實證研究,旨在檢視國立台中高工實施家庭親善政策後,對教師工作壓力與組織承諾的影響,進而探究家庭親善政策知覺,對於緩解工作壓力及其在工作壓力對組織承諾影響之調節效果。
國立台中高工推動家庭親善政策(Family Friendly Policies/programs)從探索、規畫到付出實施準備逾2年,實施1年4個月後,為了解成效,本研究依相關理論及國內外經驗,設計調查問卷,以該校260位教師為研究母群,依該校各科人數比例展開分類編碼,徵詢有意願者填答,實施前測及後測作業,以敘述性統計分析、相依樣本t檢定分析、階層迴歸分析等統計方法,檢驗調查所得及本研究的各項假設。
本研究發現該校在實施家庭親善政策後,教師的工作壓力顯著降低,而教師家庭親善政策知覺與教師組織承諾,皆見顯著提高。家庭親善政策知覺愈高教師工作壓力愈小,家庭親善政策知覺顯為教師工作壓力對組織承諾影響的調節變項。
Teachers perform the primary role in education reform. The organizational commitment of teachers is the critical factor in the success or failure of the twelve-year public education program.This study includes national questionnaire survey and empirical study. This study aims to investigate the influence of work stress on organizational commitment. Furthermore, it explores how the family friendly policies moderate the influence of work stress on organizational commitment. A survey was conducted among senior high school teachers. The questionnaires were classified and coded and distributed to volunteers in accordance with the percentage of population in each department, and a total of 122 questionnaires were returned. Descriptive statistics, paired t-test, and Block Regression analysis were employed during the process of analysis the data.
The result of this study can be concluded as follows: 1. There was a significant decrease in teacher’s work stress evaluated after the implementation of the family friendly policies. 2. There was a significant increase in the teacher’s perception of the family friendly policies after they were implemented. 3. There were significant increase in the teacher’s organizational commitment after the implementation of the family friendly policies. 4. The perceptions of the Family friendly policies have a significantly negative influence on work stress. 5. Work stress can significantly influence organizational commitment through moderation of family friendly policies perceptions.
