摘  要
本研究旨在探討彰化縣之公、私立幼兒園教保人員知覺園長轉型領導、組織承諾、與教學效能之關係。本研究採用混合研究設計取向,先以彰化縣公、私立幼兒園教保人員為研究對象,以教保人員知覺園長轉型領導、組織承諾、及教學效能等量表蒐集量化資料,回收有效問卷489份。其後再以立意取樣選取4位園長及8位教保人員為對象,以訪談法進行質化資料之蒐集。所蒐集之量化與質化資料再分別進行對應之分析,以回應研究目的與問題,研究結果如下:
一、彰化縣教保人員知覺園長轉型領導、組織承諾、及教學效能皆屬於中上程度。
二、針對不同背景變項之教保人員在知覺園長轉型領導部分,不同園所屬性、教育程度、婚姻狀況、服務年資、及職稱皆無顯著差異。針對不同背景變項之教保人員在組織承諾部分,不同婚姻狀況、服務年資有顯著差異;不同園所屬性、教育程度、婚姻狀況、及職稱則無顯著差異。針對不同背景變項之教保人員在教學效能部分,不同服務年資有顯著差異;不同園所屬性、教育程度、婚姻狀況、及職稱則無顯著差異。
三、教保人員知覺園長轉型領導、組織承諾、與教學效能間具有顯著之中度正相關。
四、教保人員知覺園長轉型領導、組織承諾對教學效能具有預測力。
五、在結構模式中,園長轉型領導正向影響教保人員組織承諾,教保人員組織承諾正向影響教學效能,但園長轉型領導則負向影響教學效能。
六、質化訪談結果多與量化研究結果相呼應,且發現園長轉型領導、教保人員組織承諾與教學效能之間具有動態交互關係。
