摘 要
領導型態是企業永續經營的重要因素。所以本研究探討「轉換型領導」、「交易型領導」與「工作績效」之關聯性,以「自我效能」為重要中介變項,討論不同領導模式與工作績效的直接關聯性,並進一步檢視透過自我效能中介變項之間接效果。收案對象為台灣中部六家區域教學醫院之護理人員,採橫斷面的研究,共計護理長73人,護理人員719人。本研究以單因子變異數、迴歸分析、相關係數與層級線性模型(HLM)統計分析研究資料,首先,驗證研究模式的適合度,再進行虛無模式(null model)驗證假設,研究結果指出當工作績效在組間非同質、具有顯著之差異時,組織層次之轉換型領導與工作績效達顯著正向關係;交易型領導與工作績效未達顯著相關,但模式更適配。再以「自我效能」為中介效果,進一步分析,發現「轉換型領導」對「自我效能」有顯著關係,結果不只「轉換型領導」對「工作績效」有直接影響外,中介變項「自我效能」也對工作績效有其正向影響效果;但是在層級線性模型中,各自變項均同時放入模型下,對「工作績效」皆未達顯著之影響。研究結果,指出護理主管如果能重視轉換型領導、交易型領導之各向度的不同運用,可以激發護理人員之自我效能,能有效地增進工作績效,建議提供管理者在管理實務上之參考。

ABSTRACTE
Leadership styles comprise a crucial factor that influences corporate sust -ainable management. The present study explored the direct relationship of tra -nsactional and transformational leadership styles with job performance and the mediating effect of self-efficacy between them. The participants in this cross- sectional study were 73 head nurses and 719 nursing personnel recruited from six district teaching hospitals in central Taiwan. One-way analysis of variance, regression analysis, correlation coefficients, and hierarchical linear modelling (HLM) were applied to analyse the research statistics. First, the fitness of the research models was examined before the null model was adopted to verify the hypotheses. The results indicated that when between-group significant hetero -geneity existed in job performance, transformational leadership at an organi -zational level significantly and positively correlated with job performance. By contrast, although transactional leadership did not significantly correlate with job performance, the fitness of the research models was higher. An analysis of the mediating effect of self-efficacy showed that transformational leadership significantly correlated with self-efficacy. Both transformational leadership and self-efficacy directly and positively affected job performance. However, in the HLM, the individual variables did not significantly affect job performance. The results revealed that head nurses emphasizing applications of various aspects thr -ough transformational and transactional leadership styles can excite self- efficacy in nursing personnel and improve their job performance effectively. The results can serve as a practical reference for health care management.
