題名:逢迎動機、上下司交換關係與員工展現組織公民行為之對象的關聯性

為了釐清社會交換與印象管理動機對組織公民行為的影響,本研究選取上下司交換關係來代表社會交換動機,而將逢迎作為印象管理動機的指標。另外,依據行為對象論的觀點,將員工組織公民行為的展現對象分為工作、組織、同事與上司四大類。以問卷調查法從高屏地區行政人員收得有效樣本529份,資料來源則包含主管、同事與部屬本人三方。結果發現員工的逢迎動機只會增加其對上司展現組織公民行為的程度,但對工作、組織或同事則都沒有任何影響;除此之外,員工的逢迎動機可藉由上下司交換關係的增進,進而令員工產生以其它對象為主的組織公民行為。
To clarify the difference between the impact of social-exchange and impression management motives on organizational citizenship behaviors (OCBs), this study selected leader-member exchange relationship to represent social-exchange motive, and ingratiation as the index of impression management motive. Moreover, based on the view of beneficiary-perspective of behavior, we categorized the targets of employees' organizational citizenship behaviors into job, organization, coworker and supervisor. Based on the questionnaires collected from managers, colleagues, and employees, we obtained 529 valid samples from administrative staffs working in Kaohsiung and Pingtung. The results showed that employees' ingratiatory motives only increased their OCBs toward supervisors, but had no effects on the targets of job, organization or coworker. Moreover, employees' ingratiatory motives had indirect effect on their OCBs toward other targets by increasing exchange relationships with their supervisors.
