高科技產業乃我國產業發展之重心,其研發人員更是該產業的核心資源;如何有效領導研發人員關係其組織公民行為的表現,也關係著組織績效之良窳。然而,探討組織公民行為的相關文獻,以研究人員對象的討論並不多見。基於此,本研究遵循組織公民行為的研究脈絡,以科技產業研發人員為主要的研究對象,一方面試圖探討主管-員工互動與知覺組織支持對組織公民行為的影響;另一方面,亦從組織承諾的中介效果進一步釐清它們之間的關係。經採科技產業研發部門242份主管-員工配對的有效問卷為樣本,並應用結構方程模型來進行實驗分析,結果發現:(1).研發人員與直屬主管的互動關係愈好,其組織公民行為的表現愈佳;(2).研發人員與直屬主的互動關係並不會透過組織承諾來影響組織公民行為;(3).研發人員知覺愈受組織支持時,其對組織的承諾度愈高;(4).研發人員的知覺組織支持對組織公民行為的影響是透過組織承諾而產生的。
High-tech industry that research development professionals are core resources is the center of industry development in Taiwan. How to lead them will affect their organizational citizenship behavior (OCB) and organizational performance. However, to look back previous literatures in OCB, there are still seldom studies on the object of research development professionals. Following the research stream of OCB, this study not only tries to find the direct effects between leader-member exchange(LMX), perceived organizational support(POS) and OCB, but also further investigate these relationships that whether POS and LMS will affect OCB by influencing organizational commitment(OC). Survey data are collected from 242 research development professional-supervisor dyads employed in high-tech industry. Structural equation model is used to compare nested models. Results indicate that (1).LMX will affect OCB directly; (2).OC will not mediate the relationships between LMS and OCB; (3).POS is positively related to OC; (4).OC will mediate the relationships between POS and OCB.
